Hiring into Your Leadership Team | The Stakes have Never Been Higher

If there is one thing I know after spending years advising CEOs, founders, boards, and private‑equity backed leadership teams, it’s this:

Hiring at leadership level is one of the highest‑risk decisions a business will make.

Get it right, the business accelerates. Get it wrong, you don’t just lose time or money. You lose momentum, confidence, and credibility.

Yet most organisations are still approaching leadership hiring with too much guesswork and too little structure.


The Reality of Executive Hiring in 2026

Despite a cautious UK economy, leadership hiring has not disappeared. It has evolved.

In 2025:

  • Private‑equity backed businesses accounted for over 30% of retained executive search activity in the UK, with talent seen as a primary value‑creation lever
  • Interim and “transformation‑ready” executives became mainstream, now representing 1 in 5 senior appointments across the UK and Northern Europe
  • Boards increasingly prioritised agility, resilience, and behavioural fit over linear career paths or brand‑name CVs

But here’s the statistic that should really make leaders pause:

Around two thirds of executives and senior hiring managers have no formal interview or assessment training, meaning critical appointments are often driven by instinct rather than evidence.

Hope, familiarity, and “gut feel” are still doing too much heavy lifting.


The Biggest Hiring Mistake I See Leaders Make

Too many leadership hires are still made primarily on skills, experience and past results. Those things matter, but they are not what usually derail senior appointments.

What actually predicts success at leadership level?

  • Behaviour under pressure
  • Judgement and decision‑making style
  • Learning agility
  • Values and cultural alignment
  • Cognitive capability in complexity

Yet behavioural assessment is often:

  • Introduced too late
  • Used as a “sense check” rather than a decision tool
  • Ignored when it conflicts with a CV that looks impressive or a candidate that interviews well

If you don’t define how a leader needs to think, behave, and operate before you go to market, you leave success to chance.


Culture Is What Happens When No One Is Looking

This is where leadership hiring becomes genuinely high‑stakes.

Every senior hire you make:

  • Reinforces (or erodes) your culture
  • Signals what is rewarded and tolerated
  • Sets the tone for how your organisation behaves under pressure

Culture isn’t values written on a wall. It’s behaviour, especially when things are hard.

That means leadership interviews must test:

  • How values show up in action
  • How decisions were made, not just the outcomes
  • What trade‑offs someone is prepared to make

If you haven’t defined your cultural and behavioural blueprint in advance, you can’t reliably assess alignment, no matter how experienced the candidate.


Your Process is your Reputation

Senior candidates are discerning. They are evaluating you just as carefully as you are evaluating them. A long, repetitive, unclear process signals indecision, misalignment between stakeholders and a lack of pace and confidence.

Strong leadership candidates will walk away if the process feels clunky or directionless, and you may never even know you lost them!

A great process should mean that:

  • One person joins your business
  • Every other candidate becomes an advocate for your brand

That is not accidental. It’s designed.
